A Contribution to the Field of Organization Design

Rupert Morrison has produced an important contribution to the field of organization design and organization effectiveness. This book focuses on practical implementation of design with an emphasis on data and analytics. Morrison, who is Managing Director at Concentra, which boasts, “We transform how organisations manage and use data to get the edge” previously had a 15 year stint with A. T Kearney. He comes at the subject with a feel for both sides of the desk, both advisor and manager.

I look at this book from the point of view of someone steeped in levels of work and levels of capability, the aspect of organization design known as Requisite Organization or Stratified Systems Theory. Morrison addresses the ideas of levels of capability favourably in a chapter on talent management, succession development and succession planning. It is clear to me that the other side of the coin, levels of work, would have strengthened many other parts of this useful and comprehensive book. But I don’t fault Morrison for this, because he has only recently become exposed to this stratified thinking. I can relate to his experience, as I was involved deeply in organization design and effectiveness consulting for thirty years before I was exposed to the pioneering work of Elliott Jaques. It has since revolutionized my own work, and I am sure will have the same effect on Morrison in the future.

Data Driven Organization Design approaches the subject from the vantage point of Stratum IV, that level of managerial work often called general management where strategy is translated into practical operations, where various functional work processes like sales and manufacturing and customer service need to be balanced and integrated. This is the great strength of the book.

Starting with the foundations that the organization is a system, that organizational data are hierarchical, and that organization data are messy, he shows how use of data and analytics can build persuasive business cases for improvement. He links strategy with structural options and shows practical ways of aligning objectives with performance, designing for fixed processes and for dynamic processes like projects. With these linkages he is illustrating how Stratum III functional processes can be articulated, scoped and agreed by various stakeholders. Morrison has a keen sense of people and the need to make use of data and analytics in ways to help rational decision-making where emotions run high.

Morrison holds out hope that HR data can be strengthened with improved competency management. A much more disciplined approach to competency is called for, he asserts, because so much of what is done in this area is ineffectual, an assessment with which I agree. Morrison provides a very useful insight into “rightsizing”, based on ratio analysis, activity analysis driver analysis, and for the really challenging situations, mathematical modeling.

I found the final section of the book, “Making it Real”, the strongest. It reflects the author’s depth of experience in making things work in practice implementing changes. I liked his workforce planning and talent management ideas. His sense of practicality, along with a creative flair for graphically visualizing data mark a very important contribution to the field of organization design, effectiveness and change.

I am delighted that he has discovered the concepts of levels of work. If he can apply this new insight more broadly it would both simplify and strengthen what he knows and presents so ably. It would not take much to align his concept of transactional, operational and strategic onto the distinctions between Stratum I, II, III and IV, and this framework would serve as a structure for so much of what has presented in this fine book. I would hope he would find other RO insights also helpful in simplify ing and integrating his work. For example, the idea that it is a manager who is accountable for the work of the employee would greatly strengthen his work on accountability.

I recommend Data Driven Organization Design to those seriously interested in the field.

“Data Driven Organization Design” by Rupert Morrison is an interesting new entry to the line of management literature dealing with organization effectiveness. The book links organization development both from what the author calls macro level and the more detailed micro level, all the while, underlining the importance of seeing the organization as one holistic system.
The major portion of this book deals with short and long term (HR) process structure build up as the platform for “Data Driven Organization Design”. The author provides approaches, methodologies and tools across the line for planning, implementing and follow up similar to Six Sigma and the like, a vast tool box presented in an easy to read way. Approaches for cascading the strategic focus areas, like Objective Management, MECE, and getting it right with individuals, the Flow Model (Mihaly Csikszentmihalyi) provide additional support for clarity in roles.
Given the focus of the book the author still suggests a sound relationship towards data -- “Data collection must be backed by deep understanding of multiple connections between people, roles, skills and activities”. In particular I think this is true in all those organizational change projects that are taking place in big corporations, with extremely tight time schedules, in their constant adaption to changing market conditions.
The book offers corporate HR specialists a number of useful perspectives and extensive practical advice. The author builds on extensive experience dealing with real situations in companies, discussing needs for tradeoffs and balancing acts that all executives experience as a way to handle complexity in interdependencies of all kinds. Particularly this is true at the end of the book (Making it Real) when the author presents approaches regarding challenges in getting support for suggested changes among employees, and their need for clear understanding of their role in the perspective of the total.
I read the book from the perspective of my experiences as a company executive and 10 years as a senior consultant working primarily at the macro level for international companies using Elliot Jaques’s science-based Stratified Systems Theory. It’s my view that this work would benefit from a closer linkage with Dr Jaques’s work, referenced under the heading Talent Management (Time Span Handbook) where the author also presents “stratum levels”.
In my view, using the RO/SST would provide a tighter and more relevant link between strategy and organizational structure as well as for clarify in roles and staffing. Requisite Organization/Stratified Systems Theory has the benefit of clarifying what defines the different levels of complexity (strata role/individual) of work, and the importance of the relationship (role/individual) between manager and subordinate as the core of any organizational structure, using time to define complexity for what has to be achieved for the company as a whole as well as for each role/individual aligned in a systemic approach to become effective. Using the levels of work complexity approach would avoid some of the unnecessary hurdles in organizational design in the current book and diminish or resolve others.
Who should read this book? I think HR managers and professionals, managers and analysts in planning and process development functions as well as executives who would like to know more about how the HR function could be developed would benefit from reading this book.

Integrating and IT Enabling Organization Design

Since I have been interested in organizational modeling for some time, it was edifying to get ahold of Morrison’s book where he ties together all the elements of a data driven approach to organization design.

Many of us have been conducting the different aspects of organization design manually, aided by MS Excel, PowerPoint and/or with business process modeling tools, but Morrison shows how these parts can be integrated with new platforms such as graph data bases.

Some of my favorite parts of book include, Foundations and Core Concepts (Part 1) particularly such as those pertaining to “Creating Hierarchical Data Structures” (pg. 37), “Connecting the System” (pg. 40), and “Visualizing to Analyze” (pg. 46) and other segments that emphasize these aspects (e.g. pgs. 118, 146).

While particular strengths of the book come into play around the detailed baselining and micro design (Part 3), Morrison has chapters the addresses a typical sequence involving macro design (Part 2) and implementation and ongoing operational considerations (Part 4).

However, this book covers the organization design “waterfront” and provides the type of framework required to bring all the various aspects together so they can be used in a concerted fashion. This kind of capability provides the basis for what some have called a "built to change" organization.

Along the way Morrison includes such aspects as competency management and rightsizing, then deals extensively with the practicalities of “how it will work in practice.” Emphasizing throughout that organization design is a continuing journey, he deals with workforce planning, talent management, and additional matters involved with getting things done and sustaining over time.

For strong case support, many visual and “how to” examples, read Morrison’s book for help in making progress in integrating and IT enabling organization design.

Hubert Selby, Jr. was born in Brooklyn in 1928. Last Exit to Brooklyn, his first novel, was originally published in 1964. He has since written five other novels, The Room, The Demon, Requiem for a Dream, and The Willow Tree, and a collection of short stories, Song of the Silent Snow. Mr. Selby lives in Los Angeles.

About the Author
Hubert Selby Jr. was born in Brooklyn, New York. After leaving school he went to sea until illness forced him to leave the Merchant Marines. He began publishing stories in the 1950s, but it was the appearance of LAST EXIT TO BROOKLYN in the mid-sixties that brought him widespread recognition. On British publication the book was prosecuted for obscenity, but won its protracted court case on appeal. Hubert Selby's other works are THE ROOM (1971), THE DEMON (1973), REQUIEM FOR A DREAM (1978) and SONG OF THE SILENT SNOW (1986). He lives in Los Angeles, California.

Bennies, bums and beatings

"Last Exit" is now around 60 years old. It's a inter-related group of short stories dealing with the "underclass" of 1950s Brooklyn, New York. It clearly stands the test of time and, to use a hackneyed term, it's a "classic" in the tradition of Burroughs, Bukowski, Ginsberg and other more famous authors of the era.

"Exit" divides into three inter-related parts. Part 1 deals with a group of neighborhood toughs, all unemployed, bored and both by habit and temperment, looking for trouble. They hang out at a local dive, a diner called, "the Greeks" (no punctuation, per the author). They avail themselves of the first opportunity for violence and seriously beat a soldier who, in their perception, slighted a local "floozy". After administering a serious beating and in true sociopathic fashion, Vinnie and friends cavalierly return to the diner and their coffee. During the course of the evening and later on, they consume prodigious quantities of gin, benzedrine (legal at the time) and weed. They berate gays but happily and unabashedly party with transvestites. In Part 2, "Strike" focus shifts to a local machine shop and the union shop steward, Harry, who has some problems of his own. He's a lazy, belligerent and foul-mouthed bum whose "work ethic" leaves something to be desired from the perspective of the union (where his fealty outweighs his shortcomings), from the machinists themselves (where his grating and affected "hail fellow, well met" approach and incessant bragging further compromise his strong-arm techniques) to the company executives who provoke a strike in an effort to rid themselves of an offensive parasite. As the strike progresses, the thugs from Part 1 leach food and alcohol from the shop steward, introduce him to the demi-monde of gay sex and eventually beat him to a bloody pulp after he attempts to seduce a neighborhood boy. Part 3 ("Landsend") is a series of vignettes featuring residents of "the Project". This section is the strongest of the three, as it perfectly captures the mood, language, mores and attitudes of a cross-section of lower-class America, both then and now. It is reminiscent in it's fealty to language and atmosphere of Roth's, "Call it Sleep", an acknowledged masterpiece set in turn-of-the (20th)-century Jewish tenement culture. Marlon Brando in the film, "On the Waterfront" also comes to mind.

It's likely that Hubert Selby, Jr.'s perspectives were well informed by his own lifestyle which blended heroin, alcohol and a singularly avant guarde/bohemian lifestyle, especially for the time. His novels were all successful ("Exit" was filmed). Due to the startlingly explicit depictions of both homosexual and heterosexual sex, parts of which were (and remain) disquieting (e.g., the gang rape concluding Part 1), "Exit" was banned as "obscene". By current standards, it remains graphic and probably (given emerging Victorian sensibilities wrapped in sharp, cool clothes and covered with currently fashionable jargon) would warrant a "trigger warning" at certain American colleges and universities. One wonders if Selby could land a university job in the present era (he served as USC writing faculty).

"Exit" is a strong, compelling, unaffected, authentic and vibrant piece of literature. It's clear depictions of 1950s Brooklyn, coupled with the frenetic writing style (idiosyncratic punctuation, reproduced in this edition, reflecting Selby's rush to convey his typewritten thoughts to paper as rapidly as possible). It's more honest than Kerouac, less contrived than Burroughs and as insightful as Bowles. What more can you ask?

Gritty view of mid-century Brooklyn

A difficult but somehow hopeful book. The gritty nature of NYC working class (or lower) people in the forties/fifties is uncomfortable at times. But the acceptance of drag queens and others on the fringe is wonderful. Stylistically, sometimes the book felt like a novel, sometimes like a Beatnik rap, and sometimes like poetry. Not a book to read fast, but a book that keeps you thinking.

One of a kind read

This is the second book of Selby's I've enjoyed, Requiem of a Dream was the first. I will continue to order his works, as I consider him one of the best American writers, The Room more than likely will be next. He is a very talented writer who prefers writing about characters with major character flaws, yet instead of condesending them, he allows us to see what drives them to do the things that ultimately destroy their lives, thus allowing the reader to see the tragedy and feel empathy towards them. He writes in a musical fashion, something of a cross between poetry and a typist's prose with minimal punctuation to get in the way (although that takes some getting used to).

Last Exit concerns itself with the downward spiraling lives of various "lowlifes" in NYC during the 50's. There's a transvestite drug abuser named Georgette who is in love with Vinnie, a street thug who only uses him for drugs and money. Tralala is a vain street hustler and hooker who blows her chance at a decent life, and wastes away in bars searching for the next john that will make her feel like she is as beautiful as she imagines herself again, and Harry is an unhappily married and disturbed union strike leader. During the story he discovers he is a homosexual and finds happiness in various relationships with the drag queens of a local bar. However, after the strike is over and he is broke, he is shunned by the group and destroys himself by doing a terrible thing trying to regain his lost fulfillment. Also there are quite a few short stories at the end, following various characters through their daily routines, personally my favorite part of the novel.

The stories intertwine at times, and are very graphic in language, sex, and violence, not allowing the reader to look away even in the darkest sections of the novel. It was released in 1964, and was banned in Britian for a couple of years, labeled by the government as "obscene". However, if you can look past the subject matter and read this book, I can pretty much guarantee you will grow as a person. And anyone who enjoys classic American literature and/or a good story, albeit not always with a happy ending, will find much to love here.

Brilliant, delightful, and profoundly inspiring!

The Book of Joy lives up to its title and goes much further. It highlights the many ways in which we can all bring greater joy, fulfillment and purpose into our lives, and illuminates the nature of the interconnected relationship between painful emotions and deep happiness. The book not only reaffirms this truth with great clarity, but through the magic of Abrams’ skillful facilitation shows the many ways in which these two great spiritual leaders, both of whom are also great teachers of peace and reconciliation, embody the totality of what it means to be both ordinary and simultaneously outrageous, mischievous, and completely unpredictable!
An unexpected delight of this book is the frequency and ease with which these two men bring forth their playfulness, wit, wisdom, and laugh-out-loud humor, even when they are immersed in profoundly deep discourse.
What I found personally most rewarding was the teaching that ran through the book that had to do with the many ways in which it is possible to find joy even in the most difficult of times. Both of these men have endured great hardship and adversity both in their own lives and in the lives of millions of their countrymen, women and children, and yet their extraordinarily brilliant spirit shines brightly through every page of this amazing book. How do they do it? The Book of Joy truly fulfills its promise to answer that question.
I give this book five stars only because I can’t give it six!

A quick read that offers much good medicine for our troubled world. Both the Dalai Lama and Desmond Tutu have risen beyond their respective religions to reach out to all humans regardless of their location. A lot of inspiration here. Read it once or twice and chew on what they say. It could lighten your load, put a smile on your face, and maybe change your life.

I read this book for my HR class on managing conflict and change. The book was an interesting read as I was able to relate to the book and what it was saying. After reading the book I was better able to analyse, manage, and handle conflict. I did find that the book has one major weakness, a section of the book tells us to communicate freely our emotions with those who we are in conflict with in hopes that they would do the same. I find this to be a challange as we are not often truthful with our emotions, which can often be raw and unforgiving.I say this as I was in postion to say how really felt about a situation and found that even though I wanted to say how I really felt I coudnt express these emotions due to the boby language I was recieving from the individual. Overall I would reccomend this book not only professionals but also to everyday individuals to use in everyday situations.

A best NDE (near death experience) book

I enjoy reading NDE books. This is one of the best.

There are others who I believe have had an NDE (near death experience) but they were not mature enough to distinguish between the truth telling and the lying shape shifter beings they met while on the other side when they were dead.

The odyssey of reading NDE's might help some Christians who worry that aborted babies are in hell. A couple of these books comment that they saw no children in hell and that no children or people without the mental faculties to choose between right and wrong were in hell. One says that children appeared in Heaven to be about 10 years old.

I am suspicious of anyone who dies and comes back with a political story to tell that perfectly fits some modern day political paradigm and other fantasy sounding stories. The books above do the best job of sticking to the experience itself.

You can not expect persons who have had an extreme experience such as an NDE to leave out all religious comments relating to their past so you have to put up with some religious comment. After all, dying and seeing "the other side", is inherently religious whether anyone likes it or not.

The writers appear to be Christian but I have no proof of that other than the words in the books themselves. If you want to you can sort out the religion and politics later yet these books do the best at telling the experience itself without apparent embellishment.

Too Strong for young Christians who need to first be grounded in the positive aspects of the faith before delving into the dark side. I have no doubt to the truth of the author's testimony.

Mr. Pittman died for a period of time and was taken by angels to the second and third heavens. He describes what he was allowed to see of the demons in the second heaven - what they looked like, what their jobs were, etc. Good info for those who deal in spiritual warfare.

David R. Loy's books include the acclaimed Money, Sex, War, Karma: Notes for a Buddhist Revolution; The Great Awakening: A Buddhist Social Theory; The World Is Made of Stories; A Buddhist Response to the Climate Emergency; and The Dharma of Dragons and Daemons, a finalist for the 2006 Mythopoeic Scholarship Award. He was the Besl Professor of Ethics/Religion and Society at Cincinnati's Xavier University and is qualified as a teacher in the Sanbo Kyodan tradition of Japanese Buddhism.

A New Buddhist Story

While David Loy may not be the first person to consider the merits of a worldview inspired by the marriage of Buddhism and Evolutionary Theory, he may be the first to articulate it in a way that is not only profound, but accessible and usable. He begins with an excellent discussion of the problems of transcendence/immanence and how one is usually emphasized at the expense of other. He suggests a third way...that we can "wake up" by realizing something usually unnoticed about the nature of this world, right here and now. That is that the world and the way it is and the way it is perceived is neither real nor unreal but a psychological and social construction that can be deconstructed and reconstructed. Thus, the necessity of deconstructing the current Story in favor of a new one that takes into account our mutual interconnection with everyone and everything.
He continues that the universe is not something that is evolving but is the evolutionary process itself. The implication of this this new paradigm is that we can view evolution as the creative groping of a self-organizing cosmos that is becoming more self aware. This casts the Buddhist teaching of "no-self" in a different light...if enlightenment involves realizing that there is no self, who or what becomes enlightened? The subjective urge to awaken may be understood as the desire of the universe itself to become self aware...in us and as us. Awakening, then, involves realizing that "I" am not inside my body,looking out through my eyes at a world that is separate from me...rather "I" am what the whole universe is doing right here and now.
The current Western (dominate) stories of creationism and materialism have failed socially, economically, and environmentally and have placed all of us on the brink of irreparable damage to ourselves and the planet. The delusions created by living and breathing their dysfunctional stories cripple our ability to see through them. This book will not only help one see through the delusion, but offers a wise and compassionate way forward.

Interesting and thought provoking

Our Buddhist conversation group selected "A New Buddhist Path" for our recent discussion selection. Our group represents a wide variety of religious backgrounds: a retired Christian minister, several Shin Buddhists, an atheist, and a couple of secular Buddhists. This book addresses how Buddhism can contribute to our modern culture, while remaining relevant, and evolving in a meaningful way that honors ancient traditions. Our discussions have challenged us, and helped us delve more deeply into our own spiritual traditions. This is a very interesting and thought provoking book and I recommend it.
